The impacts of confucianism on organizational behaviors have attracted more and more attentions from scholars and practioners. But nowadays few researchers have exert their efforts on the relationship between confucianism and firm innovations. Aiming to reslove this gap, the study, proposed in the present project, intends to explore the underlying mechanism that how Chinese leaders' confucian values can drive their firms for technical and managerial innovations. According to either principles of confucian ethics and perspectives of moral identity and ethical leadership, the study has estabilished a cross-level research model that primely reflects the processes by which confucian values embedded in confucian leaders stimulate firm innovations. This model will be modified and materialized in the future research by a qualitative research method of multi-case study with samples from neo-confucian entrepreneurs before it can be adopted to examine the causal relationship between confucain values and firm innovations by empirically quantitative methods. Because the causal logics in this model are primarily induced from principles of confucian ethics rather than western theories, this study can be expected to effectively reveal the authentic influence of confucianism on firm innovations. More important, such a methodology of contexualization research can be adopted to dispose other sino-charactrized managerial behaviors happening in Chinese enterpries that can not be uncovered easily merely from western viewpoints.
儒家思想对企业管理的影响已渐成当今学术界和企业界关注的热点,但儒家思想对企业创新的影响却很少有管理学者涉及。本申请针对此"研究缺口",以新儒商群体及其企业为研究对象,基于儒家伦理关系准则、道德认同和伦理领导理论,建立了新儒商儒家价值观影响企业创新的跨层次因果路径,并拟通过质化研究与量化实证相结合方法对其深入研究。本研究的理论贡献主要在于:是探索企业领导人儒家价值观与企业创新关系的先驱性研究,具有高度儒家情境化,有望揭示儒家思想对企业创新的真实影响。本研究在因果路径构建方法上具有创新性:不是像目前大多数研究那样以西方理论为变量关系设定基础,而是先根据儒家伦理对企业领导人的要求,以新儒商秉持儒家价值观可能导致的组织行为(CSR、OCB和TCI)为线索,建立了儒家价值观到企业创新的影响机制,这种构建方法能够准确映射中国企业领导人在儒家价值观影响下的管理逻辑,有助于发掘中国特点的管理行为。
近年来,越来越多的企业开始尝试将儒家价值观应用于企业经营,但应用结果如何还不得而知。本课题采用案例研究方法,基于道德认同和伦理领导理论,从CSR、OCB、TCI三个视角探讨儒家价值观对于企业创新的影响及其机制。研究结果发现:(1)儒家伦理领导会推动企业实施企业社会责任活动,而企业社会责任活动则会促进企业创新。“安人”和“安民”风格的儒家伦理领导由于趋向实施战略型CSR,更容易引发突破式创新。(2)儒家伦理领导会提高员工的儒家伦理感知,员工的儒家伦理感知会激发他们的组织公民行为OCB,而OCB则会正向影响员工的创新意愿从而促进企业创新。(3)同时,员工儒家伦理感知的提升会增强他们的集体观念、积极学习和相互帮助等行为,从而提升团队创新氛围,团队创新氛围会激励员工/团队的创新意愿和行为,进而促进企业创新。
