Medical staffs working in hospital settings report high levels of occupational stress. Stress in medical staffs can result in impairing physical and mental health, threating medical security,influencing health service quality and limiting the development of the hospitals. Thus, we have focused on these questions. Occupational stress- job burnout- depressive symptoms model and occupational- psychological capital- job performance model have already been supposted by empirical studies. However, the relationship between psychological capital and depressive symptoms and the role of psychological in the relationship have not been studied now. In this study, we will clarify theoretical hypotheses model, including occupational stress, work-family conflict, organizational support- psychological capital- depressive symptoms and work performance model. According to psychological capital intervention, we will confirm the causal relationship between psychological capital and depressive symptoms, testify the synergistic effects of organizational support and psychological capital on depressive symptoms, examine the moderating effect of leadership style, define the application scope and the theoretical boundary of the model, explicate the interacting mechanism among dependent variables, mediating variables, moderating variables and independent variables and testify the hypothetic theoretical model. This study aims to provide new theories for improving health and job performance of medical staffs. We will optimize the intervention proposal by evaluating the intervention effectiveness of psychological capital intervention to occupational stress of medical staffs. Relevant measures should be taken to balance the relationship between the hospital's performance and medical staffs' health.
综合性医院医护人员长期和高度职业紧张暴露导致健康损害,威胁医疗安全、影响服务质量和制约医院发展的问题越来越受到重视。职业紧张-工作倦怠-抑郁症状模型和职业紧张-心理资本-工作绩效模型已得到实证研究支持。但心理资本与抑郁症状的因果关系以及在职业紧张与抑郁症状模型中的作用机制尚不清楚。本研究提出医护人员职业紧张源、工作-家庭冲突、组织支持感-心理资本-抑郁症状和工作绩效理论假设模型。拟通过心理资本干预研究,确定心理资本与抑郁症状的因果关系,验证组织支持感与心理资本对抑郁症状的协同效应,检验科室领导风格在模型中的跨层调节作用,界定模型的适用范围和理论边界,阐明模型中自变量、中介变量、调节变量与因变量的相互作用机制,验证理论假设模型,为改善医护人员健康和工作绩效及认知行为疗法提供新的理论。通过评估医护人员职业紧张心理资本干预效果,优化干预方案。提出破解医院绩效增长与医护人员健康保护两难问题的对策。
