创业团队信任违背及信任修复研究—基于人际和公司治理的动态双层视角

One of the important reasons for the disintegration of the entrepreneurial team is the trust crisis between entrepreneurial partners. In view of this, this project intends to carry out the research on trust damage and repair of the entrepreneurial team. First of all, the project team intends to study the structure of the trust of entrepreneurial team and its change raw. Secondly, project group ,according to the preliminary investigation, intends to study the breach of entrepreneurial team trust and the key factors that play great impact on it from the individual level, team interaction layer, system layer.Again, Researches are scheduled to carried out from person to person and from the perspective of corporate governance on entrepreneurial team trust repair mechanism: from interpersonal perspective, project group will explore the direct repair effect of consultation& written commitment, third-party mediation, negotiation which belong to different interaction types of repair strategies on entrepreneurial team trust and corresponding intermediary or adjustment mechanism; from the perspective of corporate governance, the project team intends to explore the direct repair effect of the adjustment of ownership, control adjustment, economic compensation and corresponding intermediary or adjustment mechanism. Finally, based on the content of the proposed research, we plan to put forward the countermeasures and suggestions for the trust repair of the entrepreneurial team. Through this project, we hope to provide new ideas to open the black box of entrepreneurial team trust repair.

创业团队解体的重要原因之一是创业伙伴之间的信任危机。鉴于此，本项目拟进行创业团队信任损害及修复研究。首先，项目组拟研究创业团队信任结构及其变化规律。其次，项目组根据前期调研，拟将创业团队信任违背划分为基于人际和基于公司治理的两大创业团队信任违背类型，并在此基础上计划从个人层面、团队互动层面、系统层面对创业团队信任违背影响因素展开深入研究。再次，项目组拟采用案例研究、情景模拟等方法从人际和公司治理视角分别展开对创业团队信任修复机制的研究：人际视角下，项目组将探究协商+书面承诺、第三方调解、谈判等三种分属不同互动类型的修复策略的直接修复效应及相应中介、调节机制；公司治理视角下，项目组拟探究股权调整、控制权调整、经济补偿三种修复策略的直接修复效应及相应中介、调节机制。最后，以前述拟研究内容为基础，计划提出创业团队信任修复对策建议。通过本项目研究，希望为打开创业团队信任修复的黑箱提供新思路。

随着创业环境的不断优化，我国创业企业的数量日益增多，但成长率低、死亡率高、平均寿命仅2.5年等问题严重制约了创业企业对我国经济发展的贡献。Chandler等通过研究发现创业活动失败多源于创业者之间合作的失败，而创业者合作的失败则多是由创业团队信任损害引发的。因此，探究创业团队信任、信任损害及其修复机制就显得极为迫切和重要。. 项目组就创业团队的信任违背及信任修复问题，采用综合的研究方法进行了系统研究，首先，对创业团队的信任结构进行研究，研究表明创业团队信任结构包括人际和公司治理两个维度，基于人际互动的创业团队信任由认知信任和情感信任构成，基于公司治理的创业团队信任由计算信任和制度信任构成。其次，对创业团队信任违背及其影响因素进行了探索性和实证性研究，提出了26项创业团队信任违背的影响因素框架并从“事件”这一较新的视角实证验证最为关键的6项影响因素对创业团队人际信任违背和系统信任违背的作用及不同因素的作用差异。再次，研究了人际互动视角下的创业团队信任修复问题，构建并检验了基于能力、诚信、收益的信任损害和修复模型。第四、研究了公司治理视角下的创业团队信任修复机制，梳理出公司治理视角下创业团队信任损害的类型，研究了不同信任损害类型下的不同修复策略及其修复机制。本项目研究不仅推动了信任修复研究从人际层面扩展到团队层面、促进了学界对创业团队信任修复黑箱的解析，也促进了创业、公司治理、公正感、信任等相关研究领域的融合，一定程度上填补了创业团队信任违背领域的理论空白，丰富和拓展了创业团队研究与信任修复理论；同时，基于研究结论针对性地提出信任违背防范建议，为创业实践提供了一定指导。
